Abstract

¹æ¹ý : ÇöÀç 3 °³ÀÇ ±¹¸³ º´¿ø¿¡¼­ ÀÏÇÏ´Â 205 ¸íÀÇ °£È£»ç°¡ ÀÛ¼ºÇÑ ±¸Á¶È­ µÈ ÀÚ°¡º¸°í ¼³¹®Áö¸¦ »ç¿ëÇÏ¿© µ¥ÀÌÅ͸¦ ¼öÁýÇß´Ù. ÀÚ·á´Â ±â¼úÀû Åë°è, ANOVA, Scheffe °ËÁ¤, Pearson »ó°ü °è¼ö, SPSS 21.0 ÇÁ·Î±×·¥À» ÀÌ¿ëÇÑ À§°èÀû ȸ±Í ºÐ¼®À» »ç¿ëÇÏ¿© ºÐ¼®µÇ¾ú´Ù.

°á°ú : °¢ º¯¼öÀÇ Æò±Õ Á¡¼ö´Â Á÷¹«¿­ÀÇ 3.77Á¡(7 Á¡ ôµµ), Á¶Á÷½Ã¹ÎÇൿ 3.41Á¡(5 Á¡ ôµµ), °æ·Â¸ôÀÔ 3.05Á¡(5 Á¡ ôµµ)À̾ú´Ù. ±× °á°ú, ¸ðµç ¿¬±¸ º¯¼ö°¡ ¿¬·É¿¡ µû¶ó ³ô¾ÒÀ¸¸ç Á¶Á÷½Ã¹ÎÇൿÀº ÃÑ ÀÓ»ó °æ·ÂÀÌ ³ôÀ»¼ö·Ï °æ·Â¸ôÀÔÀº ±³À° ¼öÁØÀÌ ³ôÀ»¼ö·Ï ´õ ³ô¾Ò´Ù. ÃÑ ÀÓ»ó °æ·Â, Á÷¹«¿­ÀÇ¿Í °æ·Â¸ôÀÔÀº Á¶Á÷½Ã¹ÎÇൿ¿¡ À¯ÀÇÇÑ ¿µÇâÀ» ¹ÌÄ¡°í, °æ·Â¸ôÀÔÀº Á÷¹«¿­ÀÇ¿Í Á¶Á÷½Ã¹ÎÇൿ¿¡¼­ Á¶ÀýÈ¿°ú°¡ ÀÖ¾ú´Ù. ÀÌ º¯¼öµéÀº Á¶Á÷½Ã¹ÎÇൿ¿¡ ´ëÇØ ÃÑ ¼³¸í·ÂÀÌ 38 %¿´´Ù.

°á·Ð : °£È£»çÀÇ Á÷¹«¿­ÀÇ´Â Á¶Á÷½Ã¹ÎÇൿ¿¡ ¿µÇâÀ» ¹ÌÄ¡°í, °æ·Â¸ôÀÔÀº Á÷¹«¿­ÀÇ¿Í Á¶Á÷½Ã¹ÎÇൿ °£ÀÇ °ü°è¿¡ Á¶ÀýÈ¿°ú°¡ ÀÖ´Â °ÍÀ¸·Î ³ªÅ¸³µ´Ù. µû¶ó¼­ °æ·Â¸ôÀÔÀÌ °£È£»çÀÇ Á¶Á÷½Ã¹ÎÇൿÀ» Çâ»ó ½ÃÅ°´Âµ¥ Áß¿äÇÑ ¿ä¼ÒÀÓÀ» Á¦½ÃÇÑ´Ù.

Purpose: The purpose of the study was to investigate the effect of work engagement (WE) on organizational citizenshipbehaviors (OCB) and ability to control career commitment (CC) in the relationship between work engagement andOCB.

Methods: Data were collected using structured self-report questionnaires from 205 nurses currently workingat three national hospitals. Data were analyzed using descriptive statistics, ANOVA, Scheffe? test, Pearson correlationcoefficient, and hierarchical multiple regression analysis using the SPSS 21.0 program.

Results: Mean scores for eachvariable were: WE 3.77 (on a 7-point scale), OCB 3.41 (on a 5-point scale), and CC 3.05 (on a 5-point scale). As aresult, comparison showed that all research variables were higher with age, OCB was higher with total clinical career,and CC was higher with higher education level. Total clinical career, WE and CC had a significant effect on OCB, andCC had a moderate effect on work engagement and OCB. These variables had a total explanatory power of 38% forOCB.

Conclusion: The nurses' WE had a positive effect on OCB, and the CC showed a moderating effect on the relationship between WE and OCB. Therefore, we suggest that CC is an important factor in improving nurses' OCB.
